Resumen: Esta Tese de Doutorado se propõe a investigar as variáveis, os processos e as estratégias de investigação relacionadas à organização de equipes efetivas. O trabalho é apresentado na forma de artigos, sendo um artigo de revisão crítica da literatura e dois artigos empíricos, preparados para serem encaminhados para periódico científico. O primeiro artigo se propõe a apresentar e a discutir variáveis que estão relacionadas ao trabalho em equipe que mais têm chamado a atenção dos pesquisadores na atualidade. Embora fatores ligados ao desempenho possam se alterar de uma equipe para outra, foi possível identificar, através de uma revisão crítica da literatura, um conjunto de variáveis capazes de influenciar positivamente ou negativamente na eficácia de uma equipe. O estudo também se dispõe a analisar o papel do gestor, como representante da empresa, que pode atuar como o principal mediador entre estas variáveis e o desempenho geral das equipes. O objetivo do segundo artigo, por sua vez, é investigar como se organizam as equipes efetivas. O argumento central adotado pelos pesquisadores é de que tais equipes se organizam ao redor de objetivos, papéis, regras e procedimentos que são externamente definidas pela empresa. O estudo aponta, ainda, que o gestor atua como o principal mediador entre os fatores ligados à empresa e o desempenho dessas equipes. Para realizar esta investigação, foram utilizados os princípios da psicologia topológica e de dinâmica de grupo propostos por Kurt Lewin.O delineamento de pesquisa adotado foi o estudo de caso de uma equipe de elevado desempenho que compunha o setor administrativo-financeiro de uma empresa de grande porte situada no estado do Rio Grande do Sul. O grupo foi acompanhado pelos pesquisadores ao longo de um ano, e os dados foram complementados com entrevistas individuais com cada um dos participantes e com análise documental. O propósito do terceiro artigo é analisar empiricamente o uso do estudo de caso como estratégia de pesquisa para investigar os grupos nas organizações. O artigo procura discutir os procedimentos adotados, os problemas enfrentados e os questionamentos que surgiram durante a realização de uma pesquisa sobre a organização de equipes efetivas. Entre os principais resultados deste trabalho estão: a identificação de problemas que podem ser encontrados ao se utilizar esta estratégia de pesquisa para estudar os grupos nas organizações; a proposição de um conjunto de orientações que podem ser seguidas para se evitar e, até mesmo, resolver esses problemas; e as principais restrições do uso do estudo de caso.
This Thesis has the purpose to investigate variables, processes and strategies of investigation related to effective teams’ organization. This study will be presented in the form of papers; being one of them a critical review of literature and two others empirical studies, prepared to be sent to scientific journals. The first paper intends to present and to discuss variables that are related to team work, that have been gotten the attention of researchers during these days. Although some issues related to team performance can change from one team to another, it was possible to identify a set of variables capable of affecting positively or negatively the team results. This study also intends to investigate the role of the manager, as the company representative, who can work as the main mediator between these variables and the general team performance. The second paper has the purpose to investigate how effective teams organize themselves. The central argument that has been taken by researchers is that effective teams are organized around goals, roles, rules and procedures that are externally defined by the company. The study also indicates that the manager acts as the main mediator between the variables related to the company and the teams performance. To carry out this investigation, principles of topological psychology and group dynamics have been used, as proposed by Kurt Lewin. The delineation chosen for this research was the case study of a high performance team that was part of the financial and administrative area of a big company located in the state of the Rio Grande do Sul. The group was followed by the researchers during one year, and the data collected through observation has been complemented by individual interviews with each one of the participants and a document analysis. The purpose of the third paper is to do an empirical analysis of case study use as a strategy of research to investigate groups in organizations.The paper intends to discuss the adopted procedures, the problems faced by researches and the questionings that emerge during the research of an effective team. Among the main results of this study are: the identification of problems that can arise when using this strategy of research to study groups in organizations; the proposal of a set of guidelines and orientations that can be followed by researches to prevent or even to solve these problems; and point out the main limitations of the use of case study.
